Abstract [en]

Despite great interest in institutional change little is done at an individual level and most of the research have studied change through an organizational or macro level. It has limit our understanding how actors and their activities play a role changing an institution. To understand the embedded agency paradox, it becomes especially important to take an individual perspective where actors and their roles are important to comprehend. This thesis studied Everest expeditions which is concedered as a mature and established organizational field. Through ethnographic data collection and a grounded theory analysis, the thesis could identify 70 actors and 59 different roles during an expedition. These were then further analyzed how these actors and roles were connected. The analysis revealed that some actors target institutional structures since they offered business opportunities and strategic advantages. Change could also occur as an unintentional synergy effect between two actors that had no interest in changing the industry. The last finding show that there are other external actors with other interest that may go in and change institutions. This caused tensions and it illuminate new understanding about dynamic side of institutions and how they evolve.
